The right interview for a commercial HVAC Service Technician screens for four things in this order: can they actually diagnose commercial equipment, will they show up reliably, do they work safely, and will they stay. Technical skill alone isn't enough. A tech who can fix a chiller but no-shows on Mondays or cuts corners on lockout/tagout will cost you more than the vacancy did. Below is a full question set, organized by what each section screens for, plus red flags and a ready-to-use scorecard.
Most shops interview HVAC techs the way they'd interview anyone else, with a few open-ended questions and a gut check. That works fine for culture fit, but it tells you almost nothing about whether the person in front of you can actually diagnose a rooftop unit under a service contract deadline. The questions below are built specifically for that gap.
What to screen for in a Service Technician
A commercial HVAC Service Technician is fundamentally different from a residential tech or an install-only tech. The job is diagnosis under pressure, on equipment the shop doesn't own and can't afford to have down long. That means RTUs, chillers, and building controls in schools, hospitals, and light-industrial buildings. You're screening for genuine diagnostic judgment, not just familiarity with a brand of thermostat. You're also screening for how they handle the parts of the job that don't show up on a resume: the on-call rotation, the PM (preventive maintenance) visits that are routine until they're not, and the paperwork that keeps a service history usable for the next tech who touches that building.
It also means the interview itself has to do more work than a typical trades screen. A tech can sound confident describing a repair and still be describing something they watched a lead do, not something they actually diagnosed themselves. Push past the first answer. Ask what they checked first, what they ruled out, and why, before they got to the fix. The candidates worth hiring can walk that path in detail. The ones who can't usually reveal it here rather than three weeks into the job on a real service call.
Technical questions
- Walk me through how you'd diagnose a commercial rooftop unit that's short-cycling on a hot day with the building manager standing over your shoulder.
- What's the most complicated chiller or controls issue you've handled, and how did you work through it?
- How do you approach a building automation system (BAS) or controls fault versus a straight mechanical failure? How do you tell which one you're actually looking at?
- Walk me through a typical preventive maintenance (PM) visit on a commercial account. What are you checking, and what do you flag for follow-up versus fix on the spot?
- How do you decide when to keep troubleshooting versus call in a second tech or escalate to the manufacturer?
- What's your EPA 608 certification level, and how often does refrigerant handling come up in your day-to-day work?
- How do you document a service call so the next tech who shows up at that building six months from now can pick up where you left off?
Reliability and attendance questions
Attendance is the hardest thing to coach and the easiest thing to verify late. Ask about it directly instead of hoping it comes up.
- What does a normal week's attendance look like for you?
- Tell me about a time you were the reason a job stayed on schedule.
- What's made you leave a job before? (listen for patterns)
Safety questions
You're listening for whether safety is a habit or a story they tell in interviews. Concrete examples with real detail are the tell.
- Describe a time you stopped work over a safety concern.
- Walk me through your lockout/tagout process on a rooftop unit before you open a panel.
- What PPE or procedure do you never skip, even under deadline?
- What's your OSHA 10 or OSHA 30 status, and when did you complete it?
Culture and crew-fit questions
Service techs work alone most of the day and coordinate with dispatch, leads, and building contacts constantly. Screen for both.
- What kind of foreman or crew do you do your best work with?
- How do you handle a disagreement with a lead on-site?
- What does good communication from a dispatcher or service manager look like to you?
Situational questions
These have no right answer. You're watching how the candidate reasons through pressure and who they think to involve.
- It's Friday at 3pm, the job's not done, and the GC is pushing. What do you do?
- A junior tech keeps making the same mistake. How do you handle it?
- You get on site and the equipment doesn't match the work order. What do you do?
- A PM visit turns up a failing compressor the customer didn't budget for. How do you have that conversation?
Red flags
Beyond the general red flags below, watch for a few things specific to this role. A candidate who's vague or evasive about their actual EPA 608 certification level or can't describe it accurately is a compliance risk on day one, and refrigerant handling isn't optional for commercial service work. Be cautious of anyone who only has residential experience but is applying for a commercial role. Diagnosing an RTU or chiller under a service contract is a different skill than a home furnace call, and the gap tends to surface fast on the first real service ticket. Also listen for how someone talks about on-call. If they can't give a straight answer about how they've handled being on-call in the past, or bring it up unprompted as a dealbreaker without asking what your rotation actually looks like, that's worth a direct follow-up before you move forward.
General red flags to watch for across any candidate:
- Vague on dates or reasons for leaving
- Blames every past employer
- No real safety examples
- Can't describe their own work concretely
Scorecard
Score each candidate 1 to 5 on: Technical, Reliability, Safety, Culture fit, and Communication. Add notes, then mark the candidate recommend, hold, or pass.
Use the same scorecard across every Service Technician interview you run. Consistency here is what lets you actually compare candidates against each other instead of against your last conversation. Pull 8 to 12 questions from the sections above per interview. You don't need to ask everything every time, and mixing in a couple of technical questions with every reliability and safety question keeps the conversation from feeling like an interrogation in either direction.
One more practical note: score the candidate right after the interview, not at the end of a long day of back-to-back interviews. Diagnostic detail and honesty about past jobs are easy to misremember by candidate three or four, and the whole point of a scorecard is to compare people accurately, not to rely on which conversation happened to stick in your memory.
